本研究立足中国情境,基于资源保存理论,以14家企业584名员工作为调查对象,采用层次回归分析考察师徒关系对徒弟工匠精神的内在影响机理和边界条件。研究结果表明:师徒关系能够显著提升徒弟的工匠精神;师徒关系主要是通过促进徒弟工作繁荣进而激发徒弟工匠精神;学习目标导向不仅正向强化师徒关系与徒弟工作繁荣之间的关系,并且对工作繁荣在师徒关系和徒弟工匠精神之间发挥的效应产生促进作用。研究结果揭示了师徒制传承的意义,发现了企业师徒关系激发员工工匠精神的路径,也为企业培养和提升员工工匠精神提供一定的指导和借鉴。
