在“弱人工智能”时代,人工智能技术还无法在岗位层面实现对员工的完全替代,却可在更深层次的角色分工层面实现部分工作角色的替代,即成为员工的协作者,由此组织中便出现了人机交互的全新工作方式。基于压力认知评价理论,本文探讨了两种差异化的交互类型——人机增强型交互和人机阻滞型交互对工作创新行为的影响机制,通过对多时点搜集的203名来自智慧电厂员工的数据进行分析,结果发现:(1)增强型交互正向影响工作创新行为,而阻滞型交互负向抑制工作创新行为;(2)技术替代感在人机交互与工作创新行为之间起中介作用;(3)工匠精神正向调节增强型交互、负向调节阻滞型交互对技术替代感的作用。本研究突破了传统人—技术互动关系的研究视角(岗位、任务等),从认知维度探索了工业智能与员工的竞合关系及其组织后果,为管理者深入理解人机全新工作模式从而实施有效管理策略促进员工协同技术进行工作创新提供了实践启示。
