关系能量对个体与团队绩效具有重要促进作用,但现有研究仍存在两方面不足:其一,缺乏从社会网络视角探讨关系能量的结构前因;其二,较少在团队层面检验关系能量的形成与演化机制。基于互动仪式链理论与资源保存理论,本文构建团队层次“多重网络→关系能量→工作绩效”的结构—资源动态模型,揭示团队层面关系能量在生成与维系过程中的异质性,并检验团队任务互依性的调节作用。对7家公司的137个团队进行的三轮纵向数据分析发现:团队多重网络密度能够提升团队关系能量的存量,并进一步提升团队绩效;然而,多重网络密度会降低团队关系能量的增量,进而减缓团队绩效增长;团队任务互依性能够缓解上述负向动态效应。整合静态与动态路径,研究揭示了多重网络对团队关系能量的“双刃剑”效应。本文从结构视角拓展了关系能量理论,丰富了团队层面该理论的动态解释框架。
